WHERE THIS ROLE CAN LEAD
Senior CRO Manager
Director of Conversion & Experimentation
Fluid scope at the intersection of experimentation, merchandising strategy, and site revenue ownership
Career progression that takes 4-5 years elsewhere can happen in 1-2 years here for high performers.
Own on-site conversion end to end for a $1Billion+ e-commerce brand. Find where the revenue is leaking, and decide what changes.
We've been AI-first since December 2023: session recordings and heatmap data run through AI summarisation before a hypothesis is written, and test concepts are generated and pressure-tested with AI before they reach Design. You'd be building on a foundation, not evangelising one.

The Opportunity
You'll own on-site conversion rate optimization for Puffy.com, a $1Billion+ e-commerce brand. Reporting to the VP Digital Experience & Conversion, you set the optimization agenda for your scope, run the experimentation roadmap, and carry accountability for conversion rate, Revenue Per Visitor, and commercial performance, with direction-setting authority over Design, Development, and Marketing execution. This is a senior individual-contributor position with no direct reports, where influence comes from evidence and from giving clear, actionable direction.
Who You’ll Work With
Meet the team you'd be working with, and what you'd work on together:

Director of Marketing
Your marketing counterpart
Promotional messaging, offers, and campaign timing land on the pages you are accountable for, so the sequencing is agreed between you rather than discovered after launch. What you learn about how a promotion actually converts goes back to his team.
The Problems You'll Own:
Primary: Grow conversion on a site that already converts
A three-person analytics team owns the data infrastructure and pipelines, so the instrumentation, tracking, and reporting layer are already built and running — you start with clean data rather than six months of tagging work. The site carries high traffic supported by $2M+/month in digital advertising, where a tenth of a percent is a material revenue number. You will set test duration and sample requirements based on baseline performance, the minimum effect you need to detect, and the power and significance thresholds you set. That scale demands precision: mattresses are a high-consideration purchase where signal per visitor is thin, and a premium brand standard sets the bar every test has to clear. The problem is deciding what to test, in what order, and being right often enough that Revenue Per Visitor moves.
Secondary: Make the commercial levers earn their place
Pricing presentation, comparisons, bundles, upsells, promotional messaging, trust signals, and risk reversal are the levers with the most direct line to Revenue Per Visitor, and they are also the ones most often set by habit rather than evidence. Each one carries a brand cost if it is pushed too hard on a premium product. The work is establishing which of them actually move a high-consideration buyer, and at what intensity.
What You'll Own:
Own the full CRO lifecycle: Proactively identify revenue leaks, friction points, and optimization opportunities across desktop and mobile, accountable end to end for conversion rate, Revenue Per Visitor (RPV), and overall commercial performance.
Drive data-backed experimentation: Analyze GA4, funnels, heatmaps, and session recordings to develop prioritized hypotheses and lead the end-to-end A/B and multivariate testing roadmap, from experiment design and creative direction through implementation, QA, launch, analysis, and post-launch validation.
Guide UX & merchandising execution: Critically evaluate page layouts, information hierarchy, imagery, and interaction patterns, providing clear direction to Design and Development on product positioning, pricing, and merchandising.
Optimize the purchase journey: Improve high-consideration journeys through pricing psychology, comparisons, bundles, upsells, promotional messaging, trust signals, and risk reversal, while balancing conversion performance with premium brand presentation.
Collaborate and communicate: Cross-reference paid-media performance with on-site behavior to uncover growth opportunities, maintain a prioritized optimization backlog, and present data-backed insights to senior leadership and cross-functional teams.
What You Bring:
5+ years of hands-on CRO and e-commerce analytics experience in high-traffic environments, delivering measurable revenue impact through experimentation.
Advanced analytics expertise across GA4 (funnels, custom explorations) and behavioral tools (Hotjar, FullStory, Clarity) to translate user data into actionable hypotheses.
End-to-end A/B and multivariate testing capability using platforms like Optimizely, VWO, or Convert, backed by strong statistical rigor including sample sizing, significance, and common testing pitfalls.
Strong visual and UI judgment with demonstrated ability to evaluate and improve e-commerce experiences from both a conversion and a design perspective, identifying weaknesses in hierarchy, imagery, layout, and interaction design and giving designers clear, actionable direction.
Deep understanding of mobile-first CRO, including viewport prioritization, information hierarchy, progressive disclosure, sticky interactions, page density, and conversion-path friction.
Strong understanding of premium DTC e-commerce design and merchandising, with the ability to balance brand perception, visual quality, consumer clarity, and conversion performance.
Commercial and merchandising acumen spanning pricing psychology, comparisons, bundles, upsells, trust signals, risk reversal, and conversion-focused copywriting.
Strong self-service analysis capability in BI tools such as Looker or Tableau to investigate performance, analyze customer segments, and develop actionable CRO hypotheses.
Advanced use of AI tools for CRO research, behavioral analysis, hypothesis development, visual concept generation, competitive analysis, and rapid iteration. AI should be embedded into your normal working process rather than used only for occasional assistance.
Strong ownership and communication skills to manage concurrent initiatives and present data-backed insights to senior leadership.
Good-to-Have:
Experience with high-consideration DTC brands, particularly in sleep, wellness, or comfort products.
Experience with Shopify or Shopify Plus.
Working knowledge of SQL for self-directed querying and validation of behavioral and transactional data.
Familiarity with Google Tag Manager and basic HTML, CSS, and JavaScript for test implementation and debugging.
Experience with advanced segmentation, customer lifetime value analysis, or predictive modeling.
Background in performance marketing or paid media analytics.

Hi there,
If you're reading this, you're probably asking whether Puffy is the right place for your next chapter. I founded Puffy in 2017 after a simple question: "What would it feel like to sleep on a cloud?" That question became a business, and I wanted to build a company where ambitious people could grow with us.
That same mindset is why we became AI-first in December 2023, well before it became a standard way of working. We move quickly, stay relentless and hungry, question the usual way of doing things, and give people real ownership. We believe a focused team can outperform much larger companies. What matters here is the quality of your work, the decisions you make, the problems you solve before anyone asks, and the impact you create.
If you join us, I'll expect a lot from you, and I'll make sure you have the trust, context, and support to do meaningful work. If that kind of challenge excites you, I'd be glad to have you build Puffy with us.
Looking forward to working with you,
ArthurA

Why do I have to take an online test if I have the relevant skills and experience?
After a successful application review, we invite selected candidates to our online skills test. It's a consistent, structured way for you to demonstrate your skills, assessed against the same criteria as every other candidate. It’s also a great way for you to see if our work is the right fit for your ambition. Candidates who pass the assessment move to Phase 2, the case study challenge.
Is there an expiry date for the online test? When do you expect me to complete the online assessment?
The invitation link for the online test only expires once the position is filled. However, our hiring process moves quickly, so we highly recommend you complete it as soon as you can.
Please note these important details:
Session Time: Once started, the test has a 4-hour inactivity timer before it auto-submits your answers.
Returning Candidates: If you applied for this same role within the last 6 months, our system may use your previous assessment score. In this case, you may be taken directly to a confirmation page.
Top Tip: The invitation email may go to your spam or junk folder, so please check there if you haven't received it.
If you still encounter any issues, please reach out to us at careers@puffy.com.
